The purpose of this module is to provide information and details with regards to the quantification of all human capital related activities in order to prepare the organization for the full digitalization of human capital management for Industry 4.0. The formula and calculations inherent in human capital accounting will help provide the foundation for the digitalization of human resources in organizations.


1) To learn the basics of human capital accounting and how to calculate the costs of human capital in the organization

2) An understanding on how to quantify key information and data related to human management in order to provide the data analytics for the organization to make more informed, accurate and appropriate decision regarding human capital

3) Detailed calculation on how to achieve the return on investment from human capital investment will also be included to enable organizations to make decision on what areas of investment is to be focused on to achieve the best results



Day 1 ~ Human Capital Accounting – definition, characteristics and importance

Module1:  Overview
- Define and Explain what is human capital accounting and the impact on the organization’s costs and performance
- Determining whether humans are resources, assets or capital – how it influences the accounting for human capital

Module2:  Concept and Framework
- The best practices in human capital accounting globally – literature
- Generic framework for human capital accounting – the balanced sheet

Module3:  Basic Costing
- Understanding the basic human capital costs – the cost structure
- Basic calculation of human costs – total costs of human capital
- Legal costs involved in human capital – reasons for compliance and impact on costs for companies
- Areas for cost reductions in human capital

Day 2 ~ Strategies and Analyses

Module1:  Overview – company strategies and influence on human capital accounting
- Business strategies (emerging industries vs traditional industries) and the influence on human capital accounting
- Review of strategies, positioning and branding and influence on nature of human capital accounting methods and tools

Module2: Matrices and measurements
- Identifying the key matrices and measurements for human capital accounting: from acquisition to exit
- Creating a cloud based dashboard for the matrices and measurements – movement towards digitalization
- Key matrices and measurements unique to specific industries – some industries require a different set of matrices and measurements eg: the construction industry or service based companies

Module3:  Implementing the matrices and measurement
- Determining the framework for the implementation of matrices and measurements
- Implementation and feedback system establishment to provide consistent and timely costing information to management on human capital value and returns to support strategic decision making

Module 4: Monitoring and continuous improvement
- Ascertain the areas where investment is most valued and able to yield the highest return
- Making decisions where relevant and appropriate based on the human capital accounting data
- Focusing on areas where Kaizen is required to continue to move the human capital management toward HR4.0 using data, analytics, and information obtained from human capital accounting

Trainer's Profile

PhD (HRD), USM; Certified HRMP (SHRM, USA); MA (University of Leeds, UK); Certified WASs Teaching and Learning (Laureate International Universities, USA); Graduate Certificate in University Teaching and Learning (RMIT University, Australia); B. Soc. Sc. (Hons), USM.

Prof. Dr. Karling, LEE graduated with a PhD in Human Resources Management in 2008. Since then, she has been actively supporting and assisting companies in HR consulting and talent management. Her customers include franchise retail companies within Malaysia as well as larger, global companies that were based in Vietnam such as Standard Chartered Bank and DKSH, to name a few. She currently writes quarterly for a Vietnam based HR magazine to help companies in Vietnam to review, enhance, and change the talent management strategies to meet the current VUCA world.

A few years ago, she was selected by NIEW (NAM institute for the Empowerment of Women) and MINDA (Malaysian Directors’ Academy) to be part of the project to train 1000-2000 women to be ready to sit as Independent, Non-executive Director on Boards of listed companies. Therefore, as Alumni of MINDA, she has also been constantly involved in the seminars and enhancements programs offered to keep herself updated on Board challenges and strategies. This enables her to stay relevant to strategic challenges to facilitate global leadership.

Apart from the above, Prof. Dr. Karling is also a Certified HR management professional (HRMP) from the Society of Human Resource Management, USA. She is currently editing her book for publication in Singapore on cross generation talent management and has published many articles in ISI or Scopus journals.

Prof. Dr. Karling has been with INTI International University and Colleges for more than 6 years, and was previously part of the senior management team in INTI Penang. At the time, she was leading all the academic services and supports other departments as well when the need arises. She turned the costs consuming division into a revenue generating center and drastically improved services at the campus. Currently, she is the Lead Auditor for ISO9001:2015 at the University as well as a member of the Senate and the quality management committee within the Senate sub-committees.

Prior to the above, Prof. Dr. Karling was the executive director cum CEO of another company that was established in collaboration with a relatively large construction company. Unfortunately, due to family issues, the company was forced to close down amicably. At the time, Prof. Dr. Karling was also supporting her husband’s plating business in partnership with two other shareholders that served major customers like WD, Seagate, and local listed companies. Under her guidance, the business model has now shifted to continue to provide plating solutions but without having to own any manufacturing facilities (virtual organization model).

Prof. Dr. Karling is also a member of Vistage, which is the private advisory Board for entrepreneurs and CEOs across the world. She has been with Vistage for nearly two (2) years and serves also as Vistage resource speaker on areas related to HR as well as business re-modelling and performance management.
